Beyond Burnout: A Call to Action for Retaining Teachers in Rural Schools

Mary A. Giles, Austin Shamar Ferrell

Abstract

Teacher attrition remains a persistent challenge in rural schools, threatening workforce stability and student success. This paper examines the systemic factors contributing to teacher burnout and turnover in rural education, including workload demands, limited resources, student trauma, compensation disparities, and leadership practices. Drawing on current literature and practitioner reflections from educators who served in multiple public Mississippi middle rural school systems, this paper highlights how structural and environmental conditions shape teacher retention. The analysis emphasizes that rural schools face heightened risk due to geographic isolation, staffing shortages, and community resource constraints. Using surveys and personal reflections, we analyzed teachers and leaders’ perceptions of rurality, while examining systematic factors that cause teacher burnout and high percentages of turnover. In our analysis, we found concepts impacting burnout and turnover can be altered with the appropriate resources administered. We conclude this article with recommendations urging educational leaders, policymakers, and community stakeholders to implement coordinated strategies that promote teacher well-being, strengthen retention, and sustain rural school systems.
